Örgütsel Dayanıklılık Önünde Bir Engel: İş Kaynaklı Stres

Öz

Bu çalışmada, iş kaynaklı stres ve örgütsel dayanıklılığı oluşturan faktörler arasındaki ilişkiler çok boyutlu olarak incelenerek iş kaynaklı stresin örgütsel dayanıklılık üzerindeki etkilerinin belirlenmesi amaçlanmıştır. Araştırma kapsamında Afyonkarahisar ili şehir merkezinde faaliyet gösteren küçük ve orta ölçekli işletmelerde görev yapan 126 çalışana yüz yüze ulaşılmış ve tüm katılımcıların yanıtları analizde kullanılmıştır. İlgili yapılar arasındaki ilişkileri çok boyutlu olarak ortaya koymak amacıyla kısmi en küçük kareler yapısal eşitlik modellemesi (PLS-SEM) yol analizi yöntemi kullanılmıştır. Analiz sonucunda, ölçüm modeli doğrulanmış ve ölçüm modelinde elde edilen değerlerin anlamlı olduğu yapılan yol analiziyle tespit edilmiştir. Bu doğrultuda, iş kaynaklı stresin örgütsel dayanıklılık üzerinde, işten ayrılma niyetinin de iş kaynaklı stres üzerinde anlamlı etkileri olduğu gözlemlenmiştir. Çalışanların iş yükü, çalışanlarla ilgili performans beklentileri ve örgütsel tasarımdan kaynaklanan stresin örgütsel dayanıklılığın kazanılması sürecinde önemli etkisi vardır. Yöneticilerin örgütsel dayanıklılığın altında yatan süreçleri açığa çıkarırken iş kaynaklı stresin çalışan davranışı ve çalışan verimliliği üzerindeki etkilerini göz önünde bulundurarak çalışanı merkeze alan bir bakış açısı geliştirmesi gereklidir.

An Obstacle to Organizational Resilience: Work-Related Stress

Öz

This study aims to determine the effects of work-related stress on organizational resilience by examining the relationships between the factors that constitute work-related stress and organizational resilience in a multidimensional way. Within the scope of the research, 126 employees working in small and medium-sized enterprises operating in the city center of Afyonkarahisar were contacted face-to-face, and the answers of all participants were used in the analysis. The partial least squares structural equation modelling (PLS-SEM) path analysis method was used to reveal the relationships between the structures in a multidimensional way. As a result of the analysis, the measurement model was confirmed, and the values obtained in the model were determined to be significant through path analysis. In this regard, it was observed that work-related stress has a significant effect on organizational resilience, and turnover intention has a significant effect on work-related stress. Stress resulting from workload, performance expectations for employees, and organizational design has a significant impact on the process of gaining organizational resilience. While revealing the processes underlying organizational resilience, managers need to develop an employee-centered perspective by considering the effects of work-related stress on employee behavior and productivity.
