Hemşirelerin Adalet Algısı ile Örgüte Güveni Arasındaki İlişkide Örgütsel Vatandaşlığın Aracılık Rolü

Öz

Türkiye’ye mülteci akını sonrası artan popülasyon ve yüksek enflasyon baskısı gibi nedenlerle birlikte ülkedeki sağlık çalışanları zor çalışma şartları ile karşı karşıyadır. Bu şartlarda hemşirelik mesleğinde örgütsel vatandaşlık davranışının adalet algısı ile örgütsel güven arasındaki aracılık rolü analiz edilerek örgütsel vatandaşlık davranışlarının hemşirelik mesleğindeki öneminin tespit edilmesi amaçlanmıştır. Araştırmanın bağımlı değişkeni adalet algısı, bağımsız değişkeni örgütsel güven ve aracı değişkeni örgütsel vatandaşlık davranışı oluşturmaktadır. Kesitsel nitelikteki bu çalışma; tanımlayıcı-ilişki aracı türünde tasarlanmıştır. Türkiye’nin doğu bölgesinde yer alan devlet ve eğitim ve araştırma hastanelerinde görev yapan 422 hemşireye ulaşılarak gerçekleştirilmiştir. Hemşirelerin adalet algılarının örgüte olan güvenlerini pozitif ve anlamlı olarak etkilediği (β = 1.18, t = 22.65, p <.01), hemşirelerin adalet algılarının örgütsel vatandaşlık davranışını anlamlı ve pozitif olarak etkilediği (β = .32, t = 8.08, p <.01), hemşirelerin örgütsel vatandaşlık davranışının örgütsel güven üzerinde anlamlı ve pozitif etkisinin olduğu (β = .42, t = 5.29, p <.01) ve son olarak hemşirelerin örgütsel vatandaşlık davranışlarının adalet algısı ile örgütsel güven arasındaki ilişkide aracı role sahip olduğu (β = .13, Sobel z = 4.61, p <.01) tespit edilmiştir. Hemşirelerdeki örgütsel adalet algısının örgütsel vatandaşlık davranışıyla birlikte örgütsel güvenin arttırılabileceği ve bu noktada hemşirelik mesleğinde örgütsel vatandaşlık bilincinin geliştirilmesiyle birlikte çalışma ortamlarında adaletin ve güvenin artan oranda yeniden tahsis edilebileceği belirlenmiştir. Bu çalışma Türkiye sağlık sisteminin içinde bulunduğu sürecin, hızla olumsuz yönde değişmesi sonucu, hemşirelerin adalet algısı, örgütsel güven ve vatandaşlık bilinçlerinin tespiti ve bu durumun düzeltilmesine yönelik çeşitli politika önerilerinin sunulmasını içermektedir.

The Mediating Role of Organisational Citizenship in the Relationship Between Nurses' Perception of Justice and Trust in Organisation

Öz

After the influx of refugees to Türkiye, health workers in the country are faced with difficult working conditions due to reasons such as increasing population and high inflation pressure. In these conditions, it is aimed to determine the importance of organizational citizenship behaviours in the nursing profession by analysing the mediating role of organizational citizenship behaviours between perception of justice and organizational trust. The dependent variable of the study is perception of justice, the independent variable is organizational trust and the mediating variable is organizational citizenship behaviour. This cross-sectional study was designed in descriptive-relational mediator type. It was conducted by reaching 422 nurses working in a state and a training and research hospital in the eastern region of Türkiye. Data were collected from the participants using demographic information, perception of justice, organizational trust and organizational citizenship scales. The analysis was tested through PROCESS Macro programme. Nurses' perceptions of justice positively and significantly affected their trust in the organization (β = 1.18, t = 22.65, p <.01), nurses' perceptions of justice significantly and positively affected their organizational citizenship behaviour (β = .32, t = 8.08, p <.01), nurses' organizational citizenship behaviours had a significant and positive effect on organizational trust (β = .42, t = 5.29, p <.01) and finally, nurses' organizational citizenship behaviours had a mediating role in the relationship between perceptions of justice and organizational trust (β = .13, Sobel z = 4.61, p <.01). It was determined that the perception of justice and organizational trust can be increased through organizational citizenship behaviours in nurses and at this point, with the development of organizational citizenship awareness in the nursing profession, justice and trust can be increasingly reallocated in working environments. This study includes the determination of the perception of justice, organizational trust and citizenship consciousness of nurses as a result of the rapid negative changes in the process in which the Turkish health system is in, and the presentation of various policy recommendations for the correction of this situation.
