HEMŞİRELERDE TÜKENMİŞLİĞİN İŞTEN AYRILMA NİYETİ ÜZERİNDEKİ ETKİSİNDE ÇALIŞMA YAŞAM KALİTESİNİN ARACILIK ROLÜ

Öz

Amaç: Bu çalışma hemşirelerde tükenmişliğin işten ayrılma niyeti üzerindeki etkisinde çalışma yaşam kalitesinin aracılık rolünün belirlenmesi ve bu değişkenler arasındaki etkileşimlerin ortaya konulması amaçlanmıştır.
Gereç ve Yöntemler: Araştırma amacı doğrultusunda tasarlanan model önceki literatür ve nedensellik ilişkilerine dayanmaktadır. Tanımlayıcı ve kesitsel tipte olan bu çalışmanın örneklemini 384 hemşire oluşturmaktadır. Verilerin değerlendirilmesinde SPSS 26 paket programı tercih edilmiştir. Verilerin analizinde öncelikle normal dağılım şartı sağlanmıştır. Verilerin analizinde; tanımlayıcı istatistikler, pearson korelasyon analizi ve aracılık testinde PROCESS Macro (Model 4) kullanılmıştır.
Bulgular: Hemşirelerin %64,8’i kadın, %72’si bekar, %31’i 26-30 yaş aralığındadır. Hemşirelerin %70,1’i lisans mezunu, %78,3’ünün çalıştıkları kurum tipi kamu, %55,8’inin toplam mesleki yılı ve %61,5’nin bulundukları kurumda çalışma süresi 1-5 yıl arasındadır. Tükenmişlik puan ortalaması 3,14±0,37; işten ayrılma niyeti 2,93±1,07 ve çalışma yaşam kalitesi 3,55±0,48’dir. Tükenmişlik ile işten ayrılma niyeti arasında (r: ,620) pozitif yönlü ve anlamlı bir ilişkinin olduğu belirlenmiştir. Çalışma yaşam kalitesi ile tükenmişlik (r:-,665) ve işten ayrılma niyeti (r: -,564) arasında anlamlı ve negatif yönlü bir ilişki bulunmuştur. Tükenmişliğin işten ayrılma niyeti üzerinde doğrudan etki (β= ,439) ve dolaylı etki (β= ,181) olduğu saptandı ve çalışma yaşam kalitesinin aracılık rolünün olduğu belirlenmiştir.
Sonuç: Hemşirelerde tükenmişliğin işten ayrılma niyeti üzerindeki etkisinin azalmasında çalışma yaşam kalitesinin önemli bir etken olduğu söylenebilir.

THE MEDIATING ROLE OF QUALITY OF WORKING LIFE IN THE EFFECT OF BURNOUT ON TURNOVER INTENTION IN NURSES

Öz

Aim: This study aimed to determine the mediating role of quality of work life in the effect of burnout on turnover intention in nurses and to reveal the interactions between these variables.
Materials and Methods: The model designed in line with the research purpose is based on previous literature and causal relationships. The sample of this descriptive and cross-sectional study consisted of 384 nurses. SPSS 26 package programme was preferred for the evaluation of the data. In the analysis of the data, firstly, the normal distribution condition was met. In the analysis of the data; descriptive statistics, Pearson correlation analysis and PROCESS Macro (Model 4) were used in the mediation test.
Results: Among the nurses, 64.8% were female, 72% were single, and 31% were between 26-30 years of age. 70.1% of the nurses were bachelor's degree graduates, 78.3% of the nurses' institution type was public, 55.8% of the nurses' total professional years and 61.5% of the nurses' working period in their institution was between 1-5 years. The mean burnout score was 3.14±0.37, turnover intention was 2.93±1.07 and quality of working life was 3.55±0.48. It was determined that there was a positive and significant relationship between burnout and turnover intention (r: ,620). A significant and negative relationship was found between quality of work life and burnout (r: -,665) and turnover intention (r: -,564). It was determined that burnout had a direct effect (β= ,439) and indirect effect (β= ,181) on turnover intention and quality of work life had a mediating role.
